校長正向領導的核心要素與實施—推動人本AI 在中小學經營運用之策略 [詳全文]

摘要:

當前邁入數位化與AI 人工智慧快速發展的時代,學校經營逐步導入AI以提升行政與教學效能。人本AI(Human-Centered Artificial Intelligence [HCAI])強調技術應用須兼顧公平性與倫理,以確保教育資源合理分配與決策透明度。領導者採正向領導可提升組織效能和創新能力,有助於激發組織卓越表現和拓展正向心理,是領導理論未來的發展方向。AI在學校的運用與助力扮演正向促進作用,能有效提升教師對AI的接受度,減少抗拒心理,促進其應用。隨著AI在教育經營中的應用逐步擴展,其影響已超越技術支援,成為教育變革管理模式的重要驅動力。由2020-2021年出版有關英文之AI研究文獻,運用文獻計量分析得知:AI研究內容已從AI技術導向轉向AI應用與實踐導向。人本AI強調在AI設計與應用過程中以人類需求、倫理與社會價值為核心,設計與應用AI 技術,強調人機互動,確保技術為人類服務而非取代人類,並注重透明度、可解釋性與公平性。本文兼採學理與實踐角度,運用文獻分析探究,旨在提出正向領導核心要素與影響,學校經營運用AI的現況、人本AI發展趨勢、挑戰、正用及因應策略,作為推動正向領導、實踐人本AI在中小學經營運用之策略參考。提出校長樂觀與願景領導,提升教師對AI的接受度,校長積極支持教師AI 培訓,增強教師AI及數位教學素養等策略,以及(1)提供願景(Vision):鼓勵教師與行政團隊學習AI技術、(2)建立AI協作文化:降低教師對AI教學的焦慮與抗拒心理、(3)促進專業學習:激勵教師社群學習AI在教育之應用、(4)提高倫理與公平性:確保AI使用符合人本價值。最後提出結論和建議,以作為未來實施及後續研究之參考。

Strategies for Promoting Human-Centered AI in Primary and Secondary School Management

Abstract:

Amid rapid digitalization and the widespread adoption of artificial intelligence (AI), schools increasingly integrate AI to enhance administrative efficiency and instructional effectiveness. Human-centered AI (HCAI) emphasizes fairness, ethics, and transparency in the design and application of AI to ensure equitable resource allocation and responsible decisionmaking. Positive leadership, which enhances organizational effectiveness, innovation, and collective well-being, represents a pivotal direction for
future leadership theory. In educational contexts, AI supports teachers by improving acceptance, reducing resistance, and facilitating practical implementation, emerging as a driver of educational transformation. A
bibliometric analysis of English-language AI research published between 2020 and 2021 indicates a shift from technology-centered studies toward application- and practice-oriented research. HCAI prioritizes human needs, ethics, and social values, highlighting human machine interaction, transparency, explainability, and fairness to ensure technology serves human purposes rather than replaces them. This study employs literature analysis to identify the core elements and impacts of positive leadership, examine AI adoption in school management, and explore trends, challenges,
and strategies related to HCAI. Recommended strategies include: (1) articulating a clear vision to engage teachers and administrative teams with AI; (2) fostering a collaborative AI culture to reduce teacher anxiety and resistance; (3) promoting professional learning within teacher communities; and (4) reinforcing ethics and fairness to align AI use with human-centered values. Findings provide actionable guidance for future implementation and research.
