教師知覺組織支持、組織承諾與組織公民行為之關聯性 [詳全文]

摘要:
本研究旨在分析學校促進教師組織公民行為的模式。依據社會交換理論之觀點,本研究針對教師的知覺組織支持、組織承諾及組織公民行為提出一個中介模式。在研究方法方面,則採調查研究法進行之,針對臺灣地區之公立國民小學教師進行問卷調查,計回收97 校共730 份有效問卷,並透過描述性統計分析、皮爾森積差相關及階層迴歸分析進行資料分析。依據研究結果,本研究獲致以下結論:一、教師的知覺組織支持有助於展現不同形式的組織公民行為;二、情感性承諾對於知覺組織支持與組織公民行為之關係具明顯的中介效果。最後,本研究建議學校應重視與教師的社會性互動,以促進教師展現不同形式的組織公民行為。

The Relationship among Teachers’ Perceived Organizational Support, Organizational Commitment, and Organizational Citizenship Behavior

Abstract
This study aimed to analysis the model about how school promotes teachers’ organizational citizenship. Basis on the social exchange theory, we presented the mediation model of the teachers’ perceived organizational support, organizational commitment, and organizational citizenship behaviors. In this study, the survey research method was adopted. Targeting public elementary school teachers in Taiwan, a questionnaire survey was conducted, and 730 valid copies from 97 schools were recovered. The collected data were analyzed by description statistics, Pearson’s product-moment correlation and hierarchical regression. Based on the analysis results, three conclusions are drawn: (1) Perceived organizational support contributes to enhancing the teachers’ organizational citizenship behaviors; (2) teachers’ affective commitment produces significantly mediated effects on the relationships between perceived organizational support and organizational citizenship behaviors. According to the results, we suggest that school should enhance the social exchange relationship with teachers to promote teachers display organizational citizenship behaviors.
