國民中小學校長不當督導影響主任對校長信任及幸福感之研究 [詳全文] 作者： 蔡進雄 |

摘要： 有效的領導以增進領導效能，比較少關注負面的領導行為，近年來負向領導愈來愈 受到領導學的重視。因此，本研究透過不當督導之理論探究及實徵研究，從另一面 向來看領導。經由文獻探討、問卷調查及統計分析等研究程序，本研究的具體結論 為：1. 國民中小學校長表現低程度的不當督導，主任對校長信任知覺是高的，且主 任有著中上程度的生活滿意及正向情緒及中下程度的負面情緒；2. 整體而言，除了 女性校長不當督導顯著高於男性校長外，本研究所探討的不同背景變項在校長不當 督導、主任對校長信任及主任幸福感各層面上並未見顯著的差異；3. 國民中小學校 長不當督導與主任對校長信任呈顯著的負相關，校長不當督導與主任生活滿意度、 正向情緒也呈現顯著的負相關，而與負向情緒呈正相關，另外主任對校長信任與其 生活滿意度及正向情緒是有顯著正相關，而與負向情緒呈負相關。換言之，校長不 當督導表現愈多時，主任愈不信任校長，且主任幸福感會明顯下降。 依據研究發現及結論，本研究有如下的建議：國民中小學校長宜避免不當督導 行為、校長宜做好情緒管理、營造良好及信任的學校氣氛及文化、國民中小學主任 宜持正向思維解讀校長不當督導行為及對未來研究建議。 關鍵詞：不當督導、對校長信任、幸福感 |

A Study on the Impact of Principals’ Abusive Supervision on Directors’ Trust in Principals and Well-being for Directors in Elementary and Junior High Schools |

Abstract：
The purpose of this study is to explore the impact of principals’ abusive
supervision on directors’ trust in principals and well-being for directors in
elementary and junior high schools. The result of the study shows that the state
of principals’ abusive supervision, directors’ trust in principals and well-being
for directors is acceptable. There are significant relationships among principals’
abusive supervision, directors’ trust in principals and well-being for directors.
In addition, the impact of principals’ abusive supervision on directors’ trust in
principals and well-being for directors was significant. Finally, the author presents
some suggestions for educators to improve principal leadership and for future
study.
