分布式領導、完全領導、家長式領導與學校效能關係之研究:以教師組織公民行為為中介

摘要:
本研究旨在探討分布式領導、完全領導、家長式領導與學校效能之關係。問卷

調查以公立國小校長及教師為研究母群,採分層隨機抽樣方式,隨機抽取200 所學

校,1500 位教師為研究樣本,以典型相關和階層多元迴歸等統計方法進行資料分

析。

研究結果包括:

(一) 本研究假設模式獲得驗證,顯示分布式領導、完全領導與家長式領導,透過

教師組織公民行為能影響學校效能。

(二) 教師組織公民行為與學校效能具有兩組典型相關係數,且呈現中度相關性,

顯示鼓勵教師建立良好的組織公民行為,有助於學校整體效能的提升。

(三) 分布式領導與家長式領導的威權領導對於學校效能較具有預測效果,完全領

導與家長式領導的仁慈領導與德行領導並未顯著。

研究建議包括:

(一)善用學校正式與非正式管道,營造教師組織公民行為,藉以促進學校效能。

(二)在校長培育過程與校務評鑑中,強調分布式領導的內涵。

(三)校長善用分布式領導的策略,在適當時機多與成員溝通,並適當的授權。

(四)校長善用領導技巧,激發教師組織公民行為。

A Study of the Relationship between Distributed Leadership, Total Leadership, Paternalistic Leadership and School Effectiveness: Using Teachers’ Organizational Citizenship Behavior as a Mediator

Abstract
This study is aimed at exploring the factors considered in school effectiveness

by investigating the responses of elementary schools in Taiwan. The approach

adopted questionnaires and used stratified random sampling to investigate 1500

samples that include principals and teachers from 200 schools. Collected data was

analyzed by canonical correlation and hierarch multiple regression.

The conclusions are as follows:

1. The hypothesis model of this study is verified, and demonstrates that distributed leaders

hip, total leadership, and paternalistic leadership can influence school performance thro

ugh organizational citizenship behavior (OCB).

2. There are two canonical correlation coefficients between OCB and school effectiveness,

and it shows middle correlation, which indicates that encouraging the teachers to establi

sh good OCB will help the school improve its overall effectiveness.

3. Distributed leadership and authoritarian leadership of paternalistic leadership have more

predictive effect on school performance, but total leadership, the mercy, and moral lead

ership of paternalistic leadership are not significant.

This study suggests the following:

1. To promote the effectiveness of schools by making use of formal and informal channels

to create organizational citizenship behavior in teachers.

2. In the process of training of pricipals and school affairs evaluation, emphasise the conte

nt of distributed leadership.

3. Principals should make good use of distributed leadership strategy, by communicating

with members at appropriate times and delegate authority to teachers on appropriate occ

asions.
