臺北市公立國民中學校長分布式領導、教師專業學習社群與教師組織承諾關係之研究 [詳全文]

摘要: 本研究旨在瞭解當前臺北市公立國民中學教師知覺校長分布式 領導、教師專業學習社群與教師組織承諾之現況與關係,採用問卷調查法,抽樣60 所臺北市公立國民中學,480 位教師,共計415 份有效問卷,問卷有效率達86%。問卷調查結果以敘述性統計、t 檢定、單因子變異數分析、皮爾森積差相關與多元逐步迴歸之統計方法加以分析與探討。數據分析結果如下: 一、臺北市公立國民中學教師知覺校長分布式領導、教師專業學習社群與教師組織承諾均為中高程度;二、臺北市公立國民中學教師知覺校長分布式領導、教師專業學習社群與教師組織承諾及其各構面,彼此具有正相關的關係;三、臺北市公立國民中學教師知覺校長分布式領導、教師專業學習社群僅對教師組織承諾中「組織認同」構面具有預測作用。本研究依據研究結果提出校長分布式領導與官僚主義的連結;民間外部資源的引進及其運用;研究教師的推廣之討論,以供教育實務與未來研究參考。

A Study of the Relationships among the Principles’ Distributed Leadership, Teachers’ Professional Learning Community and Teachers’ Organizational Commitment of Junior high schools in Taipei City Author: Hsu-Hong Cheng The study aimed to explore the impact of public junior high school teachers’ perceived principals’ distributed leadership, teachers’ professional learning community, and teachers’ organizational commitment in Taipei City. The study adopted a questionnaire survey. The samples were 480 public junior high school teachers, and 415 valid questionnaires were selected with an effective rate of 86%. Descriptive statistics, independent t-test, one-way-ANOVA, Pearson product-moment correlation, and multiple stepwise regression were employed to analyze the data collected. The study’s conclusions were as follows: (1) Public junior high school teachers’ perception of principals’ distributed leadership, professional learning community, and teachers’ organizational commitment was above average in Taipei City. (2) There was a positive correlation between principals’ distributed leadership, teachers’professional learning community, and teachers’ organizational commitment. (3) Principals’ distributed leadership and teachers’ professional learning community only had a predictive effect on the "organizational identity" dimension of teachers’ organizational commitment. Based on the results, the study put forward the connection between principals’ distributed leadership and bureaucracy, the introduction and application of external civil groups, and the promotion of research teachers to reference educational practice in the future.
