我國學校組織文化實徵研究結果綜合性分析 [詳全文]

摘要:

組織文化學派自1980 年代興起以來,對於教育行政理論與實務的影響深遠。學校組織文化的研究在國內三十多年來已累積不少研究成果,為利國內教育研究的發展,有必要釐清國內現有研究成果,以策勵未來的發展方向,以做為進一步研究的參考。本研究主要採「研究綜合性分析」中的敘述性評論和計數方式,搜錄了50 篇國內有關學校組織文化的實徵研究,並從研究對象與研究方法、以及學校組織文化的內涵、學校組織文化的成因、學校組織文化的效果、學校組織文化的中介和調節作用等五個面向,加以探討分析既有研究結果,然後在研究主題與內容、研究對象、研究方法等三方面提出未來研究建議。研究結論如下:(1)國內學校組織文化之研究,主要以教師和行政人員為研究對象;在教育階段別上,以小學為大宗;在研究方法上,絶大多數採問卷調查。(2)國內有關學校組織文化的實質內涵之研究非常的稀缺,主要探討組織文化的現況與類型。(3)校長變革領導、轉型領導、文化領導、權變領導及魅力領導等領導作為對學校組織文化有正相關。(4)學校組織文化對於學校組織效能、教師組織承諾、教師教學態度、教學效能以及教學創新有正相關。(5)校長領導行為經由學校組織文化的中介或者調節,對學校組織效能、學校創新經營、學校競爭優勢、教學效能產生影響。

A Synthetic Analysis of Empirical Research Results of School Organizational Culture in Taiwan, ROC

Abstract:

Since the rise of the organizational culture school in the 1980s, it has profoundly impacted educational administration theory and practice. Over the past thirty years, research on school organizational culture in Taiwan has accumulated significant results. To further the development of domestic educational research, it is necessary to clarify existing research outcomes and provide guidance for future development as a reference for further studies. This research primarily adopts a "research synthesis" approach, using narrative reviews and quantitative methods, and has collected 50 empirical studies on school organizational culture in Taiwan. The analysis focuses on five aspects: research subjects and methods, the connotation of school organizational culture, causes of school organizational culture, effects of school organizational culture, and mediating and moderating effects of school organizational culture. Based on these findings, the study offers future recommendations in three areas: research themes and content, research subjects, and research methods. The research conclusions are: (1) Domestic studies on school organizational culture primarily focus on teachers and administrative staff, with elementary schools being the most common subject of study. In terms of research methodology, the vast majority of studies use questionnaire surveys; (2) Research on the substantive content of school organizational culture is minimal, with most studies exploring the current state and types of organizational culture; (3) Leadership styles such as transformational, cultural, contingent, charismatic, and change-oriented leadership by principals have a positive relation with school organizational culture, (4) School organizational culture has a positive relation with school organizational effectiveness, teachers’ organizational commitment, teaching attitudes,
teaching effectiveness, and teaching innovation, (5) Principals’ leadership behaviors, mediated or moderated by school organizational culture, influence school organizational effectiveness, innovative
school management, competitive advantage, and teaching effectiveness.
